The ONTO Model

Every engagement begins with education. Before the work can happen, you need to understand the system you’re working with.

The ONTO Model is rooted in over a century of neuroscience and psychology research. The three-part architecture draws on Paul MacLean’s triune brain theory, the limbic system research that followed, and more recently the work of Daniel Kahneman, whose landmark System 1 and System 2 framework established that most human behaviour runs on fast, automatic processing rather than conscious deliberate thought.

Built and refined through thousands of hours of coaching with executives, founders, and senior leaders, The ONTO Model applies these foundations specifically to the identity and belief patterns that cap high-achieving people.

The result is a framework that is both scientifically grounded and practically applicable, developed specifically for people whose results have outgrown their self-concept.

Your psychological foundations

  • The Programme
  • Always running. Mostly invisible. Installed by default from lived experience, others’ projections, and consumed information. It feels like truth. It becomes identity. Your Programme is always being written, but the question is whether you’re the one writing it, or whether it’s being written by default.

  • The Protector
  • Loyal and fast. Fires to keep you inside The Programme because everything outside it feels unsafe. Not your enemy, loyal to an older version of you. The number one inhibitor of performance in high achievers is not lack of ability. It’s The Protector enforcing an outdated Programme.

  • The Thinker
  • Slow, deliberate, effortful. The only part of your system that can examine The Programme, question what’s actually true, and inform a rewrite. Like a muscle — it gets stronger with use and atrophies without it.

There is no fixed curriculum or one-size-fits-all.

The work moves at the pace of:

  • What you’re avoiding
  • What matters most
  • What will create leverage now

Five principles run through every engagement

Frankness — Misplaced politeness delays progress. If something needs saying, it gets said.
Responsibility — Reassurance is not the goal. Responsibility is. The focus ison what you control.
Action — Clarity without action is just comfort.
Energy — Energy is a leadership discipline, not a wellness concern.
Authority — Authority is internal before it’s external.


Judgement – clearly defined.

Being “non-judgemental” is often described as a feature coaching. I believe that elite
thinkers want judgement. Just better, non-emotive, non-reactive judgement.

Dave does not suspend judgement.
It is used responsibly.

By judgement, I don’t mean:

  • Moral evaluation
  • Criticism
  • Telling you what to think

I mean qualified human judgement. The kind that comes from:

  • Qualified phycology coaching
  • Operating inside pressure
  • Working in partnership with clients
  • Lived experience
  • Seeing the same patterns repeat
  • Understanding consequences, trade-offs, and second-order effects

At times, the work is purely coaching – questions, reflection, self-discovery.

At other times, it is directive.

Because when you already operate at a high level, there are moments where:


  • You don’t need another question
  • You need perspective
  • You need a line drawn
  • You need someone to say,

“This is the thing you’re avoiding – and here’s why it matters.”

That balance – between coaching and judgement – is intentional.

This work only functions when roles are clear.

Your role:

  • Be honest – especially when it’s uncomfortable
  • Take responsibility for action
  • Test ideas in the real world
  • Bring energy, not excuses

My role:

  • Challenge thinking that no longer serves you
  • Offer judgement where experience matters
  • Hold the line on standards
  • Prevent drift, rationalisation, and polite self-deception

I have seen how “smart collusion” can hinder progress. Together we will be avoiding
the temptation of intelligent explanations replacing honest action.

This is not a collaborative fog. It’s an adult partnership.
